包容型领导、关系认同与追随行为关系研究——权力距离的调节作用Study on the relationships among inclusive leadership, relational identification, and followership: The moderation of power distance

摘要(Abstract):
为了研究包容型领导对部属追随行为的影响机制,在梳理国内外文献的基础上构建了理论模型,基于社会身份理论和中国的组织情境,提出了关系认同的中介作用和权力距离的调节作用假设。通过3个时间点的纵向调查获得419份有效问卷,采用逐步回归方法进行实证检验。结果表明,包容型领导显著正向影响部属的关系认同和追随行为,关系认同在包容型领导和追随行为之间具有部分中介作用,其间接效应占总效应的68.8%;权力距离正向调节了包容型领导与追随行为的关系,与权力距离较低的部属相比,包容型领导对权力距离较高部属的追随行为的影响更大。研究结果为中国文化价值观背景下的包容型领导与部属追随行为的关系提供了一些证据,对企业管理者改进领导方式以提高领导有效性具有借鉴意义。
